Abstract

As artificial intelligence (AI) takes on a larger role in knowledge work, understanding the psychological and collective factors that enable successful human-AI collaboration becomes critical. This study examines how agile versus non-agile mindsets, conceptualized as cognitive-motivational orientations towards change, experimentation, and iterative learning, relate to collective human intelligence and to employees’ adoption of AI at work. Also investigating how these factors jointly contribute to organizational intelligence. The study involves 3871 knowledge workers: 1871 (initial study) and 2000 (replication) from Poland and Finland, across the IT and OTHER-than-IT sectors. Using structural equation modeling, we found that collective human intelligence strongly predicts organizational intelligence and that AI adoption adds explanatory value by strengthening this relationship. Results suggest the need for inclusive practices that support both change-oriented and stability-oriented employees when designing human-AI work systems. This study contributes to followership theory and to technology-mediated collaboration by specifying mindset-based boundary conditions for collective intelligence in AI-enabled workplaces. Artificial intelligence, agile mindset, collective human intelligence, agile organization.
